CREATION AND VALIDATION OF THE ORGANIZATIONAL TOLERANCE OF GENDER NORM ENFORCEMENT INVENTORY

This document examines the creation and validation of the Organizational Tolerance of Gender Norm Enforcement Inventory (OTGNEI). The OTGNEI was created and validated over the course of five studies. In Study 1, subject matter experts were recruited to evaluate the scale elements of the OTGNEI to help guide its creation. In Study 2, members of the target population (i.e. working adults) were asked to evaluate the scale elements to further refine the scale. To provide evidence for the factor structure of the OTGNEI, the factor structure of the OTSHI, a closely related scale, was examined. The results provided evidence for a three-factor model. In Study 4, the proposed three-factor model of the OTGNEI was supported. A partial examination of the proposed nomological network provided partial evidence for the validity of the OTGNEI. Finally, in Study 5, the OTGNEI’s factor structure, measurement invariance and nomological network were examined. Results replicated the factor structure identified in Study 4 and established the measurement invariance of the OTGNEI across gender. Examination of the nomological network revealed evidence for the incremental and discriminate validity of the OTGNEI. While the OTGNEI is longer than alternative measures (i.e. OTSHI) on balance it appears to do a better job predicting workplace harassment when both men and women are being sampled. While the OTGNEI is an improvement, work needs to continue to examine how gender norms are maintained and reproduced in organizations by examining mechanisms other than workplace harassment.
